The paradoxical problem of a remote agency
Many social media agencies are remote from the start — flexible, cost-efficient, talent from any city. But without an office, the spontaneous culture that in-house teams naturally have disappears. Building a close-knit culture requires conscious action.
1. Asynchronous communication as default
Not everything is a meeting. Decide: which decisions can be async (Slack message or Notion document with a response within 24 hours)? Limit synchronous meetings to weekly team calls, client conversations, and crises.
2. Clear documentation of processes
In a remote agency, documentation is what "asking around" was in an office. SOPs for onboarding, content creation, reporting. A new employee must be able to work independently within 2 weeks without disturbing anyone.
3. Weekly rituals
- Monday kick-off (30 min): what is the priority this week, blockers
- Friday show-and-tell (30 min): everyone shows 1 thing they are proud of
- Monthly retro (60 min): what went well, what can be improved
4. Social moments (mandatory — not optional)
Remote teams that only interact on a work level lose connection. Plan a real physical meet-up every 8-10 weeks. One day working together, followed by food and drinks. Do not skip it because it is "too busy".
5. Client assignment as an anchor point
Per client, one primary owner (account manager) plus 1-2 supporting roles. Ensures everyone has "their" clients and feels responsible — not "the agency in general".
6. Transparent salaries and growth path
In an office, employees see each other's growth (new position, office space). In a remote setting, this is invisible — leads to demotivation. Make salary ranges and growth criteria transparent.
7. Time zone respect
Don't send Slack messages at 9 PM "to quickly look at something". Enforce rest periods. The best employees burn out if these boundaries are not guarded.
Pitfalls that remote agencies should avoid
- Expecting constant Slack presence: employees should be able to have 4-hour deep work blocks
- Too many tools: Slack + Asana + Notion + Linear + 3 others = chaos. Maximum 3 daily tools
- No social connection between office hours: lunch call every Wednesday (30 min, not about work)
What this leads to
Agencies that consciously build remote culture achieve 70-80% employee retention over 3 years. Agencies that don't: 30-40%. The difference is literally a doubling of staff stability — which directly translates to client retention.
